In recent years, against a backdrop of ongoing funding cuts and ever increasing demands on services, ELCAP has undergone substantial change in order to deliver sustainable efficiencies and nurture innovation. Their culture has evolved to one with highly empowered team members: leaders at all levels. ELCAP also restructured; their management team was reduced and team members had to reapply for new multi-functional roles.
We supported ELCAP to successfully implement these changes through designing, delivering and evaluating a bespoke and outcome-focused leadership development programme. It included profiling, coaching and facilitated sessions to nurture and grow the emotional and strategic skills, talents and capabilities of the leadership team and senior managers.
Managers initially underwent an online emotional intelligence assessment which resulted in an EQi (an emotional leadership intelligence profiling) report, followed by individual coaching sessions. These sessions explored their report, celebrated their strengths and built an action plan to enhance and improve their leadership skills and approaches.
We also implemented a two-day interactive leadership and management workshop, focusing on building leadership capability and strategic dexterity. We developed a bespoke workbook to support further self-directed learning, building on the two-day workshop.
Such interventions enabled leaders to coach their team members and create ownership and leaders at all levels throughout the organisation. Teams were empowered to make autonomous decisions putting service users at the heart of the decision-making process.
We also ran company-wide high performing workshops which encouraged team members to be aspirational, to think beyond their roles and to suggest business improvements which would ultimately enable ELCAP to realise their vision. We provided a safe environment with an open forum where the team’s thinking was stretched. Attendees were coached to share amongst themselves their organisational aspirations.
Against a backdrop of ongoing social and economic change, which has seen a demise of the majority of competitors, ELCAP have successfully grown. They have significantly reduced their operating costs whilst strengthening the capabilities of their team, maintaining high staff engagement and industry-leading standards of excellence.
ELCAP were recently awarded Investors in People Platinum; the highest of the Investors in People accolades which recognises organisations that are outstanding places to work and have a clear commitment to sustainable success, their service users and their people.
ELCAP were rated “excellent” by the Care Inspectorate (2017 report) for both Quality of Care and Support and Quality of Management and Leadership. This report also noted the organisation’s visionary leadership values and capabilities, which have “enhanced the quality of the support provided”.
Such pioneering practices and standards have led to ELCAP becoming an industry leader and gaining widespread academic and organisational interest from those keen to adopt ELCAP’s approaches.
